Depuis maintenant plusieurs années, les problèmes de santé psychologique au travail retiennent l’attention de divers acteurs de la communauté, considérant leur prévalence élevée. Les effets de ces problèmes sont nombreux, tant pour la société et les organisations que pour les individus et les familles. Divers facteurs explicatifs à leur développement, dont les transformations de l’activité de travail, sont évoqués dans les écrits scientifiques. La manière dont les travailleurs perçoivent leur travail, ainsi que le rapport subjectif et affectif qu’ils entretiennent avec cette occupation joue un rôle clé dans la survenue ou non de problèmes de santé psychologique au travail. L’innovation (ainsi que les transformations qu’elle induit) est prégnante dans les organisations alors que peu d’études s’intéressent à son effet sur la santé des travailleurs et sur leur rapport subjectif au travail. Dans l’optique d’optimiser les interventions de prévention réalisées en amont de l’exposition aux risques d’atteintes à la santé psychologique et au bien-être au travail, cette recherche avait pour objectif de comprendre comment l’innovation influence le rapport subjectif au travail.
La recherche a été réalisée selon une approche compréhensive qualitative à trois volets, incluant à la fois une étude de cas selon la méthodologie d’enquête en psychodynamique du travail, des entretiens individuels dont les résultats ont été analysés selon une approche inductive d’analyse de contenu, et une analyse ergologique macroscopique. La recherche a mobilisé la participation de dix-neuf travailleurs du secteur de la santé et des services sociaux, dont six travailleurs de 55 ans et plus ayant pris part aux entretiens individuels. Trois objectifs spécifiques ont été poursuivis, soit : 1) mieux comprendre les liens entre la santé psychologique et l’innovation au travail dans le secteur de la santé et des services sociaux; 2) considérant le phénomène du vieillissement de la population active, circonscrire les effets spécifiques de l’innovation chez les travailleurs vieillissants; et 3) identifier les éléments à considérer pour la prévention du développement de problèmes de santé psychologique et pour le maintien du bien-être en contexte de travail innovant.
Par ses résultats, cette recherche a permis de confirmer que l’innovation n’était pas sans effet pour les travailleurs rencontrés. Tout d’abord, l’interprétation des résultats de cette recherche a permis de constater que l’impact de l’innovation va bien au-delà des prescriptions du travail, puisqu’elle agit sur la manière dont les travailleurs vivent leur rapport au travail et le négocie. Ensuite, la recherche a permis de découvrir que les injonctions institutionnelles liées à l’innovation peuvent devenir paradoxales pour les travailleurs qui avancent en âge. Finalement, cette recherche a permis de comprendre que l’innovation a une influence sur les trois pôles de l’activité de travail tels que décrits en ergologie, dont la capacité du travailleur de renormaliser lorsque les normes antécédentes se transforment. Ce dernier point mène à considérer des pistes afin de prévenir le développement de problèmes de santé psychologique chez les travailleurs, ainsi que l’impasse pour les travailleurs vieillissants. Ces pistes s’organisent autour de trois conditions organisationnelles à favoriser, soit la cohérence entre l’innovation implantée et les valeurs du métier et des travailleurs, puis la possibilité de choix réels lors du processus de renormalisation, et enfin un climat de confiance permettant aux travailleurs de mobiliser les stratégies adaptatives qu’ils jugent efficace au maintien de leur bien-être au travail.
En bref, la recherche présentée dans cette thèse a posé un regard sur l’innovation et son impact sur le travailler, ce qui permet de la considérer au-delà du biais d’effet positif dont elle jouit habituellement dans les études la concernant. Par le fait même, cette recherche permet de sensibiliser les acteurs organisationnels et sociaux impliqués dans l’adoption de cultures innovantes. Ces derniers doivent considérer que l’innovation aura un effet chez les travailleurs évoluant au sein de leurs organisations et mettre en place des conditions afin de favoriser le bien-être au travail. For several years now, psychological problems at work have been attracting the
attention of various community stakeholders, considering their high prevalence. The
effects of these problems are numerous, both for society and organizations, and for
individuals and families. Various explanatory factors for their development, including
changes in work activity, are mentioned in the scientific literature. In addition, the way in
which workers perceive their work, as well as the subjective and affective relationship they
have with this occupation, plays a key role in the occurrence or not of psychological
problems at work. Innovation (as well as the transformation it induces) is pervasive in
organizations, while few studies are interested in its effect on workers' health and their
subjective relationship to work. In order to optimize preventive interventions carried out at
work, this research aimed to understand how innovation influences the subjective
relationship at work.
The research was carried out according to a comprehensive three-pronged
qualitative approach, including both a case study according to methodology in work
psychodynamics, individual interviews analyzed using the inductive approach and a
macroscopic ergological analysis of the results obtained. The research mobilized the
participation of nineteen health and social service workers, including six workers aged 55
and over who participated in one-on-one interviews. Three specific objectives were
pursued: 1) to better understand the links between psychological health and work-related
innovation in health and social services sector; 2) considering the phenomenon of the aging
of the working population, circumscribing the specific effects of innovation on aging
workers; and 3) to identify the elements to be considered for the prevention of the
development of psychological health problems and for the maintenance of well-being in
an innovative working environment.
Through its results, this research confirmed that innovation was not without effect
for the workers encountered. First of all, the interpretation of the results of this research
has shown that the impact of innovation goes well beyond the requirements of work, since
it affects the way in which workers experience their relationship to work and negotiate it.
Secondly, research has found that institutional injunctions linked to innovation can become

paradoxical for workers who are getting older. Finally, this research made it possible to
understand that innovation has an influence on the three poles of the work activity as
described in ergology, including the ability of the worker to renormalize when the
antecedent norms are transformed. This last point leads to consider ways to prevent the
development of psychological health problems among workers, as well as stalemate for
aging workers. These tracks are organized around three organizational conditions to be
favored, namely the coherence between the implanted innovation and the values of the
profession and the workers, then the possibility of real choices during the process of
renormalization, and finally a climate of confidence allowing workers to mobilize the
adaptive strategies they consider effective in maintaining their well-being at work.
In short, the research presented in this thesis has looked at innovation and the impact
it has on work, which makes it possible to consider it beyond the positive effect that it
usually enjoys in studies concerning it. Thus, this research makes it possible to sensitize
the organizational and social actors involved in the adoption of innovative cultures. The
latter must consider that innovation will have an effect on workers working in their
organizations and put in place conditions to promote well-being at work.
